自尊、工作嵌入对护士离职倾向的影响研究 Title:TheImpactofSelf-esteemandWorkEngagementonNurseTurnoverIntention Introduction: Nursingisademandingprofessionthatrequiresnotonlypracticalskillsbutalsoemotionalresilienceandcommitment.However,nurseturnoverrateshavebeenreportedtobehighworldwide.Thephenomenonofnurseturnovernotonlyposeschallengesforhealthcareorganizationsbutalsoraisesconcernsregardingpatientcarequality.Understandingthefactorsthatcontributetonurseturnoverintentioniscrucialforhealthcaremanagerstodevelopeffectiveretentionstrategies.Thispaperaimstoexploretheinfluenceofself-esteemandworkengagementonnurseturnoverintention. 1.Self-esteemandNurseTurnoverIntention: Self-esteemreferstoanindividual'sperceptionoftheirownworthandvalue.Previousresearchsuggeststhatindividualswithlowself-esteemaremorelikelytoexperiencejobdissatisfaction,burnout,andturnoverintention.Inthenursingcontext,lowself-esteemmayleadtoalackofconfidenceinhandlingjobresponsibilities,therebyincreasingthelikelihoodofconsideringleavingtheprofession.Conversely,nurseswithhigherself-esteemmaybemoreresilientincopingwithstressors,exhibitgreaterjobsatisfaction,andhavelowerintentionstoleave. 2.WorkEngagementandNurseTurnoverIntention: Workengagementreferstothelevelofenergy,dedication,andinvolvementanindividualhastowardstheirwork.Engagednursesaremorelikelytoexperiencegreaterjobsatisfaction,lowerlevelsofburnout,anddecreasedintentionstoleavetheirjob.Additionally,workengagementhasbeenfoundtobufferthenegativeeffectsofjobdemandsonturnoverintention.Nurseswhoarehighlyengagedtendtobemoremotivated,proactive,andcommittedtotheirwork,whichmayreducetheirdesiretoleavetheprofession. 3.TheMediatingRoleofWorkEngagement: Workengagementcanalsoactasamediatorbetweenself-esteemandnurseturnoverintention.Whennurseshavehighself-esteem,theyaremorelikelytoexperiencegreaterlevelsofworkengagement.This,inturn,reducesthelikelihoodofturnoverintention.Conversely,lowself-esteemmayleadtolowerlevelsofworkengagement,whichcanincreasethelikelihoodofnurseturnoverintention. 4.
